Phone screens, AI screens & loop day

The behavioral gauntlet isn't one conversation — it's a pipeline: often an AI-scored one-way video screen, then a recruiter screen, a hiring-manager screen, and finally the onsite loop with a written debrief. Each stage scores differently, so play each differently.

The async / AI-screened video interview

  • One-way video — you record answers to on-screen prompts with no human on the line — is now a standard first gate at many large employers, and the recording is typically transcribed and machine-scored before a person watches it.
  • Optimize for the transcript: answer in clean STAR order, use plain competency words ('the conflict was…', 'the result was a 30% drop'), and front-load — rambling scores worse here than anywhere.
  • Mechanics: look at the camera, use the prep time to outline, re-record if allowed, and treat the timer as a hard stop.
  • Notes just off-camera are fine; reading verbatim is obvious and scores as flat.

Phone screen vs onsite

  • Recruiter screen = a filter, not a deep dive: your 30-second intro, logistics, comp range, maybe one light behavioral. Goal: zero red flags; keep answers to ~90 seconds.
  • Hiring-manager screen = the real first round: your pitch plus 2-3 deep stories. This person owns the headcount.
  • Onsite = depth: expect 'why?' three layers down on every story you brought.

Loop day & panels

  • Interviewers submit written feedback and compare it in a debrief — telling your best story to two interviewers halves its value. Spread the bank: a distinct story per interviewer.
  • Consistency beats novelty: same facts in every telling (they check), different stories per room.
  • Manage energy: your fourth interview is scored like your first. Take the breaks; reset between rounds.
  • In a panel (several interviewers at once): answer to the asker, sweep eye contact to the others, and include the silent note-taker — they often write the most.
The debrief is the real interviewEvery answer's destination is a written note read aloud in a room you're not in. Give each interviewer a distinct, quotable story with a number so the debrief hears five strong data points — not one story repeated five times.
AI screens reward the same disciplineA transcript scorer can't see charisma — it rewards structure and explicit evidence. The STAR discipline that impresses humans is exactly what the machine scores. Nothing new to learn; deliver it more crisply.

  • Know the 2026 pipeline: AI video screen → recruiter → hiring manager → onsite loop + written debrief.
  • On async/AI screens, optimize for the transcript: front-loaded STAR, plain competency language, hard time budget.
  • On loop day, spread stories across interviewers (they compare notes) and keep every telling factually consistent.
